Title: Demanding and Supportive Transformational Leadership Behaviors and Follower Sleep Outcomes: A Multilevel Moderated Serial Mediation Model
Abstract: Transformational leadership behaviors in the workplace are commonly studied as a form of support and are associated with positive follower health outcomes. However, when parsed apart into its facets, transformational leadership may also act as a demand for followers that negatively impacts them at the daily level. Under the Job-Demands Resources (JD-R) Theory, job demands result in the depletion of resources and subsequent energy losses, whereas job resources lend themselves to achieving work goals and growth and reducing job demands and associated costs. Therefore, the facets of transformational leadership likely differentially impact follower sleep outcomes by initially influencing fatigue, which likely affects sleep hygiene behaviors, which ultimately have an effect on both sleep quality and quantity. The supportive facets ought to increase sleep quality and quantity, while the demanding facets ought to decrease them. In addition, one key personality trait that may impact the relationship between transformational leadership demands and follower sleep outcomes is neuroticism. Because of the heightened response to stressors that neurotic individuals exhibit, neuroticism will be explored as a moderating mechanism on the relationship between leader demands and fatigue. This proposed study seeks to investigate the differential effects of the facets of transformational leadership on follower sleep outcomes at the daily level using experience sampling methods and multilevel, moderated serial mediation.
